How LMX Affects University Teachers' SoTL Performance: A Comprehensive Analysis of Psychological Capital, LMX Differentiation, and Traditionality

Strengthening the functions of grassroots teaching organization in colleges and universities and promoting the development of teaching practices are key to improving the quality of talent cultivation.Based on social exchange theory, resource conservation theory, and social comparison theory, this study develops a cross-level three-order regulatory moderated mediation model and explains the influence of leader-member exchange on the scholarship of teaching and learning performance among university teachers in grassroots teaching organizations. The results indicate that leader-member exchange among university teachers positively predicts the scholarship of teaching and learning performance, with the psychological capital serving as a partial mediator. The magnitude of the mediating effect is significantly influenced by the variation in leader-member exchange at the organizational level and the degree of traditionality among teachers at the individual level.Importantly,the positive influence of leader-member exchange on psychological capital is particularly pronounced when leader-member exchange differentiation is high and teacher traditionality is low.The findings of this study have important theoretical significance and practical value for the development of grassroots teaching organizations and the advancement of teaching practices.
